十堰市综合性医院护士人际冲突处理及组织支持感对工作压力的影响 被引量:5

Effects of conflict management styles and perceived organizational support on work stress among nurses in general hospitals of Shiyan City

摘要 目的探讨护士人际冲突处理及组织支持感对工作压力的影响,为临床护士与护理管理者进行压力管理提供依据。方法采用分层整群抽样法,于2017年7—11月抽取湖北省十堰市4所综合性医院479名护士为研究对象,应用护士一般资料调查表、护士人际冲突处理型态量表、护士组织支持感量表和护士工作压力源量表进行问卷调查。结果所调查的护士工作压力得分为3.19±0.54,冲突处理型态维度得分从高到低依次是整合3.94±0.57、逃避3.71±0.63、让步3.46±0.64和支配2.75±0.62,组织支持感得分为3.44±0.62。多元回归分析显示,整合和让步型冲突处理型态及组织支持感各维度负向影响工作压力(β=-0.224、-0.148、-0.205、-0.163,均P<0.01),支配与逃避型冲突处理型态正向影响工作压力(β=0.168、0.418,均P<0.01)。结论湖北省十堰市综合性医院护士工作压力较大,护理管理者可从人际冲突处理和组织支持两方面入手缓解护士的工作压力,以提升护理质量。 Objective To explore the effects of conflict management styles and perceived organizational support on work stress among nurses,provide basis for clinical nurses and nursing managers to carry out pressure management.Methods From July to November 2017,by stratified cluster sampling method,a questionnaires survey was performed among 479 nurses from four general hospitals of Shiyan City in Hubei Province with general information questionnaire,nurse organizational conflict inventory,nurse perceived organizational support scale and nurse work stress scale.Results The work stress score of the nurses surveyed was3.19±0.54.The scores from high to low of conflict management styles were integrating 3.94±0.57,avoiding 3.71±0.63,obliging3.460.64,and dominating style 2.75±0.62.The score of perceived organizational support was 3.44±0.62.Multiple regression analysis showed that the integrating,obliging styles and perceived organizational support negatively influenced work stress(β=-0.224,-0.148,-0.205,-0.163,all P<0.01),while the avoiding and dominating styles were positively influenced work stress(β=0.168,0.418,both P<0.01).Conclusion Nurses work under great pressure in general hospitals in Shiyan City of Hubei Province.Nursing administrators can relieve the nurse’s stress from conflict management styles and organizational support,and then improve the quality of patient care.
