摘要
目的:探讨资质过剩感对工作满意度的影响,并考察心理契约违背和情绪耗竭的中介作用。方法:采用资质过剩感量表、心理契约违背量表、情绪耗竭量表、工作满意度量表对503名在职员工进行调查。结果:(1)资质过剩感与心理契约违背和情绪耗竭呈显著正相关,与工作满意度呈显著负相关;心理契约违背与情绪耗竭呈显著正相关,与工作满意度呈显著负相关。(2)心理契约违背在资质过剩感与工作满意度间起部分中介作用;情绪耗竭在资质过剩感与工作满意度间起部分中介作用。(3)心理契约违背和情绪耗竭在资质过剩感与工作满意度之间起链式中介作用。结论:资质过剩感不仅直接影响工作满意度,还可通过心理契约违背和情绪耗竭间接作用于工作满意度。
Objective:To explore the influence of perceived overqualification on job satisfaction.Methods:A sample of 503 employees completed measures of Scale of Perceived Overqualification,Psychological Contract Violation Scale,Emotional Exhaustion Scale,and Job Satisfaction Scale.Results:(1)Perceived overqualification was significantly positively correlated with psychological contract violation and emotional exhaustion,and was significantly negatively correlated with job satisfaction;psychological contract violation was significantly positively correlated with emotional exhaustion,and was significantly negatively correlated with job satisfaction.(2)Psychological contract violation mediated the effect of perceived overqualification on job satisfaction;emotional exhaustion mediated the effect of perceived overqualification on job satisfaction.(3)Psychological contract violation and emotional exhaustion played a chain mediating effect between perceived overqualification and job satisfaction.Conclusion:Perceived overqualification affects job satisfaction not only directly,but also indirectly through the mediating effects of psychological contract violation and emotional exhaustion.
