成都市非星级养老机构护理员职业倦怠、离职意愿的关系研究 被引量:6

Relationship between job burnout and turnover intention among nurses in non-star nursing homes of Chengdu from perspective of psychological contract

摘要 目的调查成都市非星级养老机构护理员职业倦怠、离职意愿、心理契约的现况,分析其影响因素,厘清心理契约与两者的关系,为非星级养老机构人力资源管理提供参考。方法采用便利抽样法选取成都市未参与星级评定的6家养老机构共142名养老护理员作为研究对象,采用心理契约量表、职业倦怠量表、离职意愿量表进行调查研究。结果非星级养老机构护理员心理契约、职业倦怠和离职意愿得分分别为(89.68±7.35)分、(72.44±18.22)分和(14.87±3.77)分;不同年龄、用工性质、文化程度、工作年限、每月总收入、择业原因在心理契约上差异具有统计学意义(P<0.05);在离职意愿上,不同年龄、工作年限、每月总收入、择业原因差异具有统计学意义(P<0.05);在职业倦怠上,用工性质、文化程度、工作年限、每月总收入、择业原因差异具有统计学意义(P<0.05);养老护理员心理契约与职业倦怠(r=-0.814)、离职意愿(r=-0.621)呈负相关(P<0.01);职业倦怠与离职意愿呈正相关(r=0.874,P<0.01)。结论非星级养老机构护理员心理契约履行度不高,且离职意愿、职业倦怠感较强;提升心理契约是缓解养老护理员离职意愿和职业倦怠的有效路径。 Objective To investigate the status quos of job burnout,turnover intention and psychological contract among nurses in non-star nursing homes of Chengdu,and analyze their influencing factors and clarify the correlation of psychological contract with job burnout and turnover intention and provide references for the management of human resources in non-star nursing homes.Methods A total of 142 nurses were selected as the research objects in the non-star nursing homes of Chengdu by the convenience sampling method.A questionnaire survey included Psychological Contract Scale,Job Burnout Scale and Turnover Intention Scale was carried out.Results The total scores of psychological contract,job burnout and turnover intention in non-star nursing institutions were(89.68±7.35),(72.44±18.22)and(14.87±3.77).There were statistical differences in psychological contract among different ages,nature of employment,education level,working years,total monthly income and reasons for choosing a job(P<0.05).In terms of turnover intention,there were statistical differences among different ages,working years,monthly total income and reasons for choosing jobs(P<0.05).In terms of job burnout,there were statistical differences in employment nature,education level,working years,monthly total income and reasons for choosing a job(P<0.05).Psychological contract was negatively correlated with job burnout(r=-0.814)and turnover intention(r=-0.621)(P<0.01).There was a positive correlation between job burnout and turnover intention(r=0.874,P<0.01).Conclusion The degree of psychological?contract fulfillment is not high with strong job burnout and turnover intention among the nursing staff of non-star nursing homes.Promoting psychological contract is effective ways to reduce job burnout and turnover rates among the nursing staffs of non-star nursing homes.
