职场孤独感对员工创新行为影响的机制研究——基于情感理论的研究视角 被引量:1

A Research on the Mechanism of the Impact of Workplace Loneliness on the Innovative Behaviors of Employees: Based on the Perspective of Affective Theory

摘要 基于情感事件理论、情感信息理论和情绪传染理论,采用问卷调查法探讨职场孤独感对员工创新行为的影响及其作用机制展开研究。研究发现,职场孤独感抑制了员工的创新行为,而在创新意愿和领导成员交换作为中介的作用下,职场孤独感对员工创新行为影响更具说服力;研究还发现,员工传统性在领导成员交换和员工创新行为的正向关系中起到调节性作用,越是传统的员工,其感知的职场孤独感对其创新意愿的影响更大,从而明显抑制其创新行为的发生。研究提出,企业在鼓励员工创新方面应该采取措施尽量增进员工之间,尤其是员工与领导之间面对面的人际交流,从而消除员工的职场孤独感。 Based on Affective Event Theory,Feeling as Information Theory,and Emotional Contagion theory,the paper uses questionnaires to explore the impact of workplace loneliness on the innovative behaviors of employees and its mechanism.The study finds out that workplace loneliness inhibits innovative behaviors of employees;under the intermediary role of innovation intention and the leader-member exchange,the impact of workplace loneliness on innovative behaviors of employees is more persuasive.Further study shows that the traditional characteristics of employees play a regulatory role in the positive relationships between leader-member exchange and innovative behaviors of employees.The more traditional the employee is,the more influence of workplace loneliness it has on his innovation intention,which significantly inhibits his innovative behaviors.The study proposes that companies should take measures to encourage employee innovation by promoting the communication between employees,especially face to face communication between employees and leaders,so as to eliminate workplace loneliness.
