上海市社区全科团队成员工作绩效影响因素研究 被引量:5

摘要 目的研究上海社区全科团队成员工作绩效影响因素,以提出有效的激励措施。方法2018年12月—2019年1月采用便利抽样法选择上海市社区卫生服务中心全科团队成员为研究对象,采用个人基本信息调查表和工作绩效量表对其进行调查。采用Pearson相关性分析探讨调查对象的基本情况与其工作绩效的相关性;采用多元线性回归分析探讨工作绩效的影响因素。结果工作绩效量表的平均得分的中位数为5.00(4.63,5.38)分。量表各维度的平均得分如下:任务绩效平均得分的中位数为5.00(4.67,5.33)分,关系绩效平均得分的中位数为5.00(5.00,6.00)分,学习绩效平均得分的中位数为5.00(4.00,5.00)分。不同学历的全科团队成员关系绩效、学习绩效、工作绩效得分比较,差异均有统计学意义(P<0.05)。不同职称的任务绩效、关系绩效、工作绩效得分比较,差异均有统计学意义(P<0.05)。不同工种的全科团队成员任务绩效、关系绩效得分比较,差异均有统计学意义(P<0.05)。不同工作岗位的全科团队成员关系绩效得分比较,差异有统计学意义(P<0.05)。多元线性回归分析结果显示,本科学历的全科团队成员的工作绩效得分低于大专学历的全科团队成员,中级职称的全科团队成员的工作绩效得分低于初级职称的全科团队成员(P<0.05)。结论学历和职称是全科团队成员工作绩效的独立影响因素,本科学历、中级职称的全科团队成员的工作绩效相对较低。社区卫生管理部门应改善基层人才的培训进修机会、收入待遇等职业环境。 Objective To study the influencing factors of work performance of general practitioner team members in Shanghai in order to propose effective incentives.Methods From December 2018 to January 2019,using convenient sampling,GPs in general team from community health centers in Shanghai were invited in the questionnaire.All of them were surveyed with Basic Personal Characteristics Questionnaire and Work Performance Scale.Pearson correlation analysis was used to explore the correlation between the basic situation of the respondents and their work performance,and multiple linear regression analysis was used to explore the influencing factors of work performance.Results The median score of the Work Performance Scale was 5.00(4.63,5.38).The median scores of dimensions of work performance included task performance,relationship performance and learning performance were 5.00(4.67,5.33),5.00(5.00,6.00)and 5.00(4.00,5.00),respectively.There were significant differences in the scores of relationship performance,learning performance and work performance among general practitioners with different degrees(P<0.05).There were significant differences in task performance,relationship performance and work performance scores of different titles(P<0.05).There were significant differences in task performance and relationship performance scores among general practice team members of different types of work(P<0.05).There was significant difference in the scores of general practice team member relationship among different positions(P<0.05).The results of multiple linear regression analysis show that,the score of work performance of general practitioner team members with bachelor degree were significantly lower than one with college degree and the score of work performance of general practitioner team members with intermediate title were significantly lower than one with junior title(P<0.05).Conclusion Educational background and professional title are independent influencing factors of work performance of general practitioner team members.Work performance of general practitioner team members with bachelor degree or intermediate title are lower than others.Community health management should improve the occupational environments include training environment,income and so on for talents in primary health care institutions.
