高创造力员工的创新绩效一定高吗?

Are Highly Creative Employees Always Delivered High Innovative Performance?

摘要 员工创造力作为企业竞争优势的主要来源,其积极作用已得到学术界的广泛认同,但员工的高创造力是否一定会带来高的创新绩效还有待检验。因此,本研究基于社会认知理论,以中国组织中1031份员工调查数据为样本,纳入员工道德认同和道德推脱两个变量,将员工视为道德主体,实证检验员工的创造力与创新绩效的关系。研究表明,高创造力的员工能够带来较高的创新绩效,道德认同对高创造力员工的创新绩效的提升有重要的促进作用,员工的道德推脱可能降低员工的创新绩效。本研究丰富了社会认知理论在创新领域的应用,弥补了员工创造力的负面效应研究的不足。 Employee creativity is an essential competitive advantage for companies,the positive effect of employee creativity has been widely recognized by the academic community,but whether the high creativity of employees will definitely bring high innovation performance remains to be tested.Therefore,this research was conducted based on social cognition theory,and surveys among 1,031 employees in Chinese organizations focused on two variables,employee moral identity and moral evasion.Employees were seen as moral subjects to empirically test the relationship between creativity and innovation performance.Studies have shown that highly creative employees can bring higher innovative performance;moral identity has an important role in promoting the innovation performance of highly creative employees;and the moral evasion of employees may reduce their innovation performance.This research expanded the application of social cognition theory in the field of innovation and contributed to researches on the negative effects of employee creativity which was not given enough attention.
