高校教师工作满意度及其与离职倾向关系的实证研究 被引量:44

摘要 以高校教师为研究对象,探讨高校教师工作满意度的主要组成因素,以及它在人口统计变量的差异性和与离职倾向的相关关系,目的在于帮助高校管理者提高管理水平、为制定满足教师需要的管理政策提供依据。文章首先在成熟量表的基础上经过访谈、专家咨询、因素分析、信度和效度检验等方法对工作满意度量表进行了修正,得出一个包含5个维度的工作满意度量表。继尔得出目前高校教师工作满意度水平和离职倾向水平,并对工作满意度在人口统计变量上的差异性进行了解释,最后通过相关分析、回归分析得出工作满意度对离职倾向的负向影响关系。 Taking the full-time university teachers as the research object,this paper attempts to explore the main components of the job satisfaction of the university teachers.It also intends to study the job satisfaction's differences in terms of several demographic variables and the relationship between the job satisfaction and the turnover intention.This paper's purpose is to help the university administrators set up a set of reasonable measures and improve the management skills.The university teacher's job satisfaction scale based on a former scale,is modified by means of interviewing,subject matter expertice,factor analyses,reliability and validity test.A modified job satisfaction scale is composed of five dimensions.The study reports the average levels of the job satisfaction and the turnover intention.It also explains the significant differences in terms of gender,age,rank,education experiences and the length of service.At last,the job satisfaction's negative influence on turnover intention is made clear by the correlation analysis and the regression analysis.
