摘要
采用二阶潜变量增长模型(SOF-LGM)考察了企业新雇员进入组织6个月左右的工作适应发展轨迹及影响因素。结果发现:新雇员进入企业6个月内工作适应水平增长显著,呈先快后慢的非线性发展模式;新雇员的主动社会化行为对其工作适应的初始水平和变化率均有显著影响,而组织的社会化策略则只对新雇员工作适应的变化率有显著影响。
The development trajectory of work adaptability of new employees in enterprises at the initial 6 months and its affecting factors are examined in this study through the longitudinal research with second-order-factor latent growth modeling (SOF-LGM) which is fit for analyzing developing status and affecting factors of latent variables in longitudinal researches. The result shows that (1) the development trajectory of work adaptability of new employees in enterprises increases significantly at the initial 6 months, and the non-linear growth pattern shows that development is fast at first then gets slow; (2) active socialization behaviors of new employees affects initial level and growth rate of work adaptability evidently while organizational socialization tactics affects growth rate only.
