摘要
目的了解深圳市社区医务人员的离职意愿和工作满意度、组织承诺状况,探讨其影响因素及三者之间的相互关系。方法采取随机整群抽样方法对深圳市50家社区健康服务中心/站的326人采用离职意愿量表、明尼苏达满意问卷(MSQ)、组织承诺量表(OCQ)进行自填调查。结果社区医务人员在离职意愿、工作的满意度、组织承诺方面存在不同程度的相互影响,其中离职意愿与工作满意度及组织承诺呈负相关(P<0.05);工作满意度与组织承诺呈正相关(P<0.05),而医务人员对薪酬的期望水平对这三方面均有影响。结论社区医务人员离职意愿取决于对工作的内在满意度和外在满意度的获得、组织的承诺情况和对薪酬的期望水平。提高社区医务人员的工作满意程度,适当增加薪酬可降低离职意愿。
Objective To study the community health workers' job - leaving, job satisfaction, and organization commitment, and to investigate their influencing factors and the relationship among the three aspects in Shenzhen. Methods A total of 326 community health workers in 50 community health service centers ( or station) were selected by randomly cluster sampling. Minnesota Satisfaction Questionnaire ( MSQ), Organizational Commitment Scale (OCQ) and self - made job - leaving intention questionnaires were taken in the survey. Results The community health workers' job - leaving intention, job satisfaction, and organization commitment act on one another in a certain degree. Among them, job - leaving intention was obviously negatively correlated with job satisfaction and organization commitment ( P 〈 0. 05 ), and job satisfaction was closely correlated with organization commitment ( P 〈 0. 05 ). The community health workers' level of salary expectation had a great influence on the three aspects. Conclusion Community health workers' job - leaving intention depend upon their job satisfaction, organization commitment and their salary expectation.
