科研团队魅力型领导、团队认同和创造性绩效的关系研究 被引量:17

An Empirical Study of the Relationship Among Charismatic Leadership Style, Team Identity and Team Creative Performance in Scientific Teams

摘要 团队认同是团队成员对团队的一种归属感,是团队成员在团队活动中一项重要的心理变量。而科研活动是一类有风险的不确定性的创造性活动,需要调动团队成员的心理资源,因此,科研团队的绩效产出与团队成员的认同有密切联系。但现有研究在团队认同与科研团队创造性绩效关系问题上并没有达成一致的结论,而且少有研究涉及团队认同的前因变量。基于魅力型领导、团队认同和团队绩效的相关理论,提出三者之间的关系假设,并通过对30个科研团队共209名科研人员的问卷调查的数据分析,发现科研团队成员的团队认同在魅力型领导与科研团队绩效之间起到部分中介作用。 Team identity means team member's sense of belonging to the team. It is one of the most important psychological elements of scientific team. Activities of scientific research are full of risk and uncertainty. Hence fa- cilitating team members' psychology resources is critical important and on this point team identity strongly influ- ences R&D team's creative performance. Up to now, how team identity affects team creative performance is still not clear. Few studies have talked about the antecedents of team identity. Based on the theories of charismatic leadership, team identity and team performance, we point out a theoretical analysis framework and the related hy- potheses. Data analysis of 209 scientific researchers of 30 scientific teams through questionnaires turns out that team identity mediates the relationship between charismatic leadership and scientific team's creative performance The finding of this paper contributes to scientific team management.
