摘要
本文以国内多家企业的149名员工为研究对象,考察了组织结构和支持性组织氛围对员工建言行为的影响。结果表明:组织的集权化对促进性建言有显著负向作用,对抑制性建言的抑制作用相对较小;正规化有利于员工的抑制性建言,对促进性建言的正向影响则相对较小;支持性建言氛围中的同事支持对抑制性建言有显著正向作用,上司支持感对抑制性和促进性建言都有显著正向作用;支持性建言氛围在组织结构和员工建言之间有部分中介作用。
Using 149 employees as research sample, this paper investigated the impact of the organizational structure and supportive organizational climate on employee voice. The results showed that centralization of the organizational structure had a negative effect on promotive voice behavior, while the effect on prohibitive voice behavior was relatively small. The results also indicated that normalization positively affected employees' voice behavior. It was also found that perceived coworker support had a significant positive effect on prohibitive voice behavior, and perceived supervisor support had a positive effect on both promotive and prohibitive voice behavior. We also found that supportive organizational climate partially mediated the association of organizational structure and voice behavior.
