农村健康管理团队成员的工作满意度及相关因素分析

摘要 目的:调查与分析团队成员对工作的满意度及其相关因素,发现问题并提出解决对策。方法:对三个区市12个乡镇的535名农村健康管理团队成员进行工作满意度调查。结果:81.61%成员认为团队工作压力大;成员对工作环境、工作收入、绩效考核和激励机制的满意度分值分别为3.36、2.74、3.11和3.13;性别、年龄和培训经历对团队成员的工作满意度具有显著性影响;51.64%成员认为考核指标不能反映工作绩效,55.96%成员认为未形成系统的激励体系。结论:采取多方面措施以提高团队成员满意度,如加强农村卫生人才队伍的培养,加大对农村卫生服务团队的经费支持,重视团队成员的培训和职业发展,建立合理的绩效考核和激励机制等。 Objective :To investigate and analyze the satisfaction of members of health management team and its related factors, find the problems and put forward the countermeasures. Methods Five hundred and thirty-five members of rural health manage- ment team from twelve townships of three counties were investigated about the satisfaction of work. Results 81.61 percents of team members thought they had a lot of pressure at work. The satisfaction score of work environment, personal income, performance appraisal and incentive mechanism was 3.36,2.74,3.11 and 3.13 respectively. Sex, age and training experience were the significant factors influencing the satisfaction of members. 51.64 percents of members deemed that the indictors couldn't reflect the performance of work. 55.96 percents of members deemed that the incentive system hadn't been set up. Conclusion Many measures should be adopted to improve the satisfaction of members, such as developing rural health professionals, improving the funding for rural health management team, paying much attention to the training and career of members, constructing the rational performance appraisal and incentive mechanism.
