摘要
员工建言行为是员工对组织中工作相关的建设性观点的表达,是员工与组织之间联系的关键点。基于社会认同理论,本文以73组292位员工和领导为研究样本,对工作不安全感和员工建言行为之间的关系和作用机制展开研究。研究表明:工作不安全感对员工建言行为存在正向的影响,控制欲在工作不安全感和员工建言行为之间存在正向的中介作用;同时,感知到的组织变革负向调节控制欲与员工建言行为之间的关系。
Employee voice behavior is a kind of work-related constructive views. Connections between employees and organization are various,and employee voice is an important way. Based on social identification theory,we explore the relationship between job insecurity and employee voice behavior with 292 employees and leaders. Results show that,job insecurity has an active effect on employee voice behavior,and desire for control is a mediator. In the meantime,desire for control is proposed to be a positive variable to motivate employee voice behavior,where the relationship is negatively moderated by perceived organizational change.
