公立医院变革型领导对团队效能建设的实证研究 被引量:3

An empirical study of transformational leadership on team effectiveness in public hospitals

摘要 目的了解公立医院变革型领导与团队效能的关系,为公立医院的专业化、精细化管理提供参考依据。方法2021年3-4月期间,采用便利抽样的方式抽取上海多家公立医院的284名员工作为研究对象,问卷调查包含一般信息及变革型领导、组织认同、团队效能和组织学习4张量表。结果公立医院中,变革型领导对团队效能具有正向影响作用;组织学习是变革型领导作用于团队效能的正向中介变量;组织认同是变革型领导作用于组织学习的正向调节变量。结论通过推进变革型领导和组织学习兼顾组织认同可促进公立医院的团队效能建设。 Objective To analyze the correlation between transformational leadership and team effectiveness so as to provide a policy suggestion for professional and delicacy management of public hospitals.Methods From March to April 2021,284 employees among several public hospitals in Shanghai were selected through convenience sampling.The samples were investigated by completing general questionnaire,transformational leadership scale,organizational identification scale,team effectiveness scale and organizational learning scale.Results In public hospitals,transformational leadership had a positive effect on team effectiveness.Organizational learning was a positive mediating variable of transformational leadership on team effectiveness.Organizational identification was a significant positive moderating variable of transformational leadership on organizational learning.Conclusion In order to improve team effectiveness in public hospitals,it is essential to promote transformational leadership,organizational learning and organizational identification.
