低年资护士人际关系困扰在心理安全感与工作绩效中的中介作用 被引量:5

Mediating role of interpersonal relationship distress in psychological security and job performance of junior nurses

摘要 目的探讨低年资护士心理安全感、人际关系困扰与工作绩效的关系,为提高低年资护士工作绩效水平提供依据。方法采用便利抽样方法,于2020年6—12月抽取西安交通大学医学院第一附属医院320名低年资护士为研究对象,选用自编一般人口学资料调查问卷、工作绩效量表、心理安全感量表、人际关系困扰量表进行问卷调查,并对数据进行分析。结果本研究中低年资护士的工作绩效得分为(2.38±0.89)分,心理安全感得分为(2.49±0.84)分,人际关系困扰得分为(12.30±5.86)分。心理安全感与人际关系困扰呈显著负相关(r=-0.533,P<0.01),人际关系困扰与工作绩效呈显著负相关(r=-0.674,P<0.01),心理安全感与工作绩效呈显著正相关(r=0.555,P<0.01);人际关系困扰在心理安全感与工作绩效之间呈部分中介作用,中介效应值0.298,占总效应的50.68%。结论低年资护士群体工作绩效处于中等水平,医院管理部门可以通过多种方式提升低年资护士心理安全感,营造良好的组织氛围和职场人际关系,有利于低年资护士工作绩效水平提升,保障护理队伍稳定性。 Objective To explore the relationship between psychological security,interpersonal distress and job performance of junior nurses,provide a basis for improving the job performance of junior nurses.Methods The convenience sampling method was used to select 320 junior nurses from the First Affiliated Hospital of School of Medicine of Xi’an Jiaotong University from June to December 2020 as the research objects.The self-compiled general demographic survey questionnaire,job performance scale,psychological security scale and interpersonal distress scale were selected to conduct a questionnaire survey,and the data were analyzed.Results In this study,the job performance score of junior nurses was(2.38±0.89)points,the score of psychological security was(2.49±0.84)points,and the score of interpersonal distress was(12.30±5.86)points.The psychological security was significantly negatively correlated with interpersonal distress(r=-0.533,P<0.01),interpersonal distress was significantly negatively correlated with job performance(r=-0.674,P<0.01),and psychological security was significantly positively correlated with job performance(r=0.555,P<0.01).The interpersonal distress played a partial mediating role between psychological security and job performance,with a mediating effect value of 0.298,accounting for 50.68%of the total effect.Conclusion The job performance of the junior nurses is at a medium level,and the hospital management department can improve the psychological security in a variety of ways,and create a good organizational atmosphere and interpersonal relationships in the workplace,which is conducive to improving the job performance of junior nurses and ensuring the stability of the nursing team.
