摘要
动态情境下,企业如何克服组织惰性以实现持续成长一直是组织领域研究的核心问题。目前,现有研究不仅忽略了对组织惰性更细致的考察,而且对动态情境下克服组织惰性的动因、过程及结果缺乏系统性探讨。基于此,本研究通过对恒瑞医药和中车四方成长过程中克服组织惰性的六次变革事件进行多案例对比分析,探讨了管理者如何解析动态情境并构建与之相匹配的资源行动策略以克服组织惰性的内在作用机理。研究发现:(1)“组织情境分析—管理者认知—资源行动策略”是动态情境下企业克服组织惰性的有效路径。其中,管理者通过对企业内外部组织情境的分析以形成管理者认知,进而指导后续企业资源行动策略的选择与实施;且针对不同类型组织惰性,其管理者认知来源及资源行动策略选择也都不尽相同;(2)在组织情境分析过程中,威胁感知和机会抓取分别是激发组织变革以克服资源刚性和惯例刚性的关键前因因素,而能否敏锐识别机会窗口并树立正确的创业导向是管理者认知形成的重要基础;(3)面对资源刚性,组织应采取剥离、获取和积累的资源行动策略;而面对惯例刚性,组织应采取分离、开放和整合的资源行动策略。
Under the dynamic situation,how to overcome organizational inertia to achieve sustainable growth has always been the core issue in the field of organization research.At present,the existing research not only ignores the more detailed investigation of organizational inertia,but also lacks a systematic discussion on the motivation,process and results of overcoming organizational inertia in dynamic situations.Based on this,this study conducted a multi-case comparative analysis of the six reform events in the growth process of Hengrui Pharmaceuticals and CRRC Sifang to overcome organizational inertia,and discussed how managers can analyze the dynamic situation and build matching resource-focused action strategies to overcome the internal mechanism of organizational inertia.It is found that:(1)"Organizational situation analysis-Manager cognition-Resource action tactics"is an effective way for enterprises to overcome organizational inertia in dynamic situation.Among them,managers form managers’cognition through the analysis of internal and external organizational situations,and then guide the selection and implementation of enterprise resource action tactics.And for different types of organizational inertia,the managers’cognitive sources and resource-focused action tactics are also different;(2)In the process of organizational situation analysis,threat perception and opportunity capture are the key antecedents to stimulate organizational change to overcome resource rigidity and routine rigidity respectively,and whether the managers can keenly identify the opportunity window and establish the correct entrepreneurial orientation is an important basis for the formation of managers’cognition;(3)Facing the resource rigidity,the organization should adopt the resource action tactics of divesting,acquiring and accumulating;Facing the rigidity of practice,organizations should adopt the resource action tactics of separating,opening and integrating.
