画饼型领导对员工创新行为的影响机制研究 被引量:2

A Research on the Influence Mechanism of Pie-style Leadership on Employee Innovation Behavior

摘要 创新是企业的灵魂,员工作为企业内部的重要创新主体,其创新行为对企业的创新发展具有重要的推动作用,而员工的创新行为在一定程度上会受到企业领导者领导风格的影响。文章以画饼型领导风格为前因变量,引入了信任和工作热情为中介变量,通过问卷调查探析了画饼型领导的精神激励和无效承诺对员工创新行为的影响机制,结果表明,画饼型领导的精神激励能够正向影响信任、员工的工作热情和创新行为,无效承诺不会对员工的工作热情和创新行为产生显著影响但会负向影响信任,信任和工作热情能够正向影响员工创新行为,并且在精神激励和员工创新行为间起部分中介作用。 Innovation is the soul of an enterprise.Employees are important innovation subjects in an enterprise,and their innovative behavior plays an important role in promoting its innovation and development.However,the innovative behavior of employees will be affected by the style of their leaders to a certain extent.As one of the ubiquitous leadership styles with Chinese characteristics,will the pie-style leadership style have a positive impact on the innovative behavior of employees?Based on this,this article takes the pie-style leadership style as an antecedent variable,and introduces trust and work enthusiasm as intermediary variables.Through a questionnaire survey,this study explores the influence mechanism of the pie-style leadership’s spiritual motivation and invalid commitment on employees’innovative behavior.The results show that the spiritual motivation of pie-style leaders positively affects employees’trust,work enthusiasm and innovative behavior,and their invalid commitment does not have a significant impact on employees’work enthusiasm and innovative behavior but negatively affect trust.The results also show that trust and work enthusiasm positively affect employee innovation behavior,and play a partial mediating role between spiritual motivation and employee innovation behavior.
