摘要
目的 探讨三级医院医务人员心理韧性对抗逆力与工作投入的影响,以及组织支持在其中的中介作用,为提升医务人员工作投入感提供理论依据。方法 采用便利抽样法,于2021年8—9月采用一般资料问卷、抗逆力量表、工作投入量表、心理韧性量表、组织支持感量表对四川省5所三级医院724名医务人员进行问卷调查,采用AMOS 24.0分析心理韧性与组织支持感在抗逆力与工作投入中的中介效应。结果 724名三级医院医务人员心理韧性得分为(84.60±17.17)分,组织支持感得分为(43.79±9.89)分,抗逆力得分为(60.55±7.96)分,工作投入得分为(36.55±5.42)分。相关分析显示,三级医院医务人员工作投入与心理韧性、组织支持感及抗逆力均呈正相关(均P<0.01)。中介效应分析显示,心理韧性在抗逆力和工作投入间起部分中介作用,中介效应为0.109,占总效应的15.29%;组织支持感在抗逆力和工作投入间起部分中介作用,中介效应为0.137,占总效应的19.21%;心理韧性、组织支持感在抗逆力和工作投入间起链式中介作用,中介效应为0.041,占总效应的5.75%。结论 四川省三级医院医务人员工作投入处于中等水平,抗逆力可分别通过心理韧性、组织支持的中介作用及心理韧性和组织支持的链式中介作用间接影响医务人员工作投入感。
Objective To explore the effect of mental toughness on resilience and job involvement of medical staff in tertiary hospitals,and the mediating role of organizational support between them,provide theoretical basis for improving the sense of job involvement of medical staff. Methods 724 medical workers from five tertiary hospitals in Sichuan Province were collected by the convenience sampling method from August to September 2021,and the questionnaire investigation was conducted by using general information questionnaire,resilience scale,job involvement scale,mental toughness scale and perceived organizational support scale. AMOS 24.0 was used to analyze the mediating effects of mental toughness and organizational support on resilience and job involvement. Results The score of mental toughness,organizational support,resilience and job involvement among 724 medical workers in tertiary hospitals was(84.60±17.17),(43.79±9.89),(60.55±7.96) and(36.55±5.42)points,respectively. The correlation analysis showed that job involvement of medical staff in tertiary hospitals was positively correlated with mental toughness,organizational support and resilience(all P<0.01). The mediating effect analysis showed that mental toughness played a partial mediating role in the relationship between resilience and job involvement,with the mediating effect of 0.109,accounting for15.29% of the total effect. The perceived organizational support played a partial mediating role in the relationship between resilience and job involvement,with the mediating effect of 0.137,accounting for 19.21% of the total effect. The mental toughness and perceived organizational support played a chain mediating role in the relationship between resilience and job involvement,and the mediating effect was 0.041,accounting for 5.75% of the total effect. Conclusion The job involvement of medical staff in tertiary hospitals in Sichuan Province is at medium level,and resilience can indirectly affect medical staff’s job involvement through the mediation of mental toughness and organizational support and the chain mediation of mental toughness and organizational support.
