幼儿园组织文化何以促进教师知识分享?——基于双重链式中介模型的检验

What Makes Kindergarten Organizational Culture Promote Teachers􀆳Knowledge Sharing?:A Test Based on a Dual Chain Mediation Model

摘要 研究幼儿园教师知识分享的影响因素及其作用机制,对于推动幼儿园教师专业发展、提高幼儿园办学质量具有重要的理论价值与实践意义。采用组织文化量表(支持型组织文化量表和创新型组织文化量表)、组织支持感量表、理念型心理契约量表和知识分享量表,通过结构方程模型探讨幼儿园组织文化与教师知识分享的关系以及组织支持感与理念型心理契约在二者中的作用。研究发现:幼儿园组织文化影响教师知识分享的双重链式中介模型拟合良好,创新型组织文化可直接正向影响教师知识分享,幼儿园组织文化通过组织支持感和理念型心理契约的链式中介作用正向影响教师知识分享。研究建议:幼儿园管理者构建良好的合作创新文化,为教师知识分享保驾护航;给予以信任为核心的情感支持,为教师知识分享赋权增能;加强幼儿园组织规范建设,为教师知识分享提质增效。 The study of the factors influencing kindergarten teachers􀆳knowledge sharing and their mechanisms of action has important theoretical and practical significance for promoting kindergarten teachers􀆳professional development and improving the quality of kindergarten schooling.The relationship between kindergarten organizational culture and teachers􀆳knowledge sharing and the roles of organizational support and ideological psychological contact in both were explored through structural equation modeling using the Organizational Culture Scale(Supportive Organizational Culture Scale and Innovative Organizational Culture Scale),the Sense of Organizational Support Scale,the Ideological Psychological Contract Scale,and the Knowledge Sharing Scale.The study found that the dual chain mediation model of kindergarten organizational culture influencing teachers􀆳knowledge sharing was well fitted,and innovative organizational culture positively influenced teachers􀆳knowledge sharing,and kindergarten organizational culture positively influenced teachers􀆳knowledge sharing through the chain mediation of organizational support and ideological psychological contract.Research suggestions:Kindergarten administrators should construct a good cooperative and innovative culture to protect teachers􀆳knowledge sharing;Give emotional support with trust as the core to empower teachers􀆳knowledge sharing;Strengthen the construction of kindergarten organizational norms to improve the quality and efficiency of teachers􀆳knowledge sharing.
