住院医师规范化培训师资三级预警机制的建立及应用 被引量:3

摘要 目的建立以过程化动态评估、前瞻性预警帮扶为内涵的住院医师规范化培训(简称住培)师资三级预警机制,为住培师资队伍建设提供新思路。方法根据近5年带教质量评估数据、指导医师及住院医师座谈、临床带教实地督查,分析师资队伍建设现存问题,根据问题及现状设定预警评估指标及达标预期值,将不达标师资按照不达标指标数分别划入3个等级的预警名单,构建住培师资三级预警机制。结果对不同等级预警名单中的师资采取不同等级的预警处理。调取评估数据,分析不达标师资的隐性短板问题,提供有针对性的预警帮扶,并将评估结果应用于下一周期预警评估指标的建立中,从而达到提前干预师资发展路径、提升师资整体水平的效果。结论不同于以往的结果性师资考评,住培师资三级预警机制以动态预警评估与帮扶,达到提升和预防的双重效果,形成建标-评估-预警-帮扶-再建标的闭环,不断提升师资质量,以建设一支高水平师资队伍。 Objective To establish a three-level early warning mechanism characterized with dynamic evaluation and forward-looking early warning and assistance for standardized residency training teachers,and to provide new ideas for the construction of teaching staff.Methods The evaluation data of residency teaching quality in the past five years were analyzed,the teachers and residents were interviewed,and the clinical teaching was on-site supervised,to find the existing problems in the construction of teaching staff.This study set the early warning evaluation indicators and expected value of each indicator for qualified residency teachers according to the status quo,made a three-level early warning list according to the numbers of unqualified indicators,and thereby constructed a three-level early warning mechanism for residency training faculty.Results Teachers in different levels of the warning list were subject to different levels of warning treatment.Targeted early warning assistance was provided to the teachers in list,after analysis of their hidden weaknesses in residency teaching based on the evaluation data and interviews.The evaluation results were also applied to the establishment of early warning evaluation indicators in the next cycle,so as to achieve early intervention in the development of teachers and improve their overall teaching ability.Conclusion Different from the previous results-based teacher evaluation,the threelevel early warning mechanism is featured by dynamic early warning evaluation and assistance,with dual effects of improvement and prevention.By forming a closed-loop system of standard building,evaluation,early warning,assistance and standard rebuilding,the mechanism is conducive to constant improvement of the quality of residency training faculty,and construction of a high-level teaching staff.
