员工追随力对工作幸福感的影响机制研究

摘要 随着经济的发展和“互联网+”时代的到来,员工对工作幸福感的要求越来越高,组织不应仅关注员工带来的高绩效,如何提升员工工作幸福感已是越来越重要的现实课题。根据自我决定理论和自我概念理论,探讨员工追随力与工作幸福感之间的关系,并分析了主动性行为的中介作用和领导愿景的调节作用。通过搜集356份企业员工的数据进行实证分析,结果表明:员工追随力正向影响工作幸福感,主动性行为起中介作用;领导愿景正向调节员工追随力与主动性行为的关系。研究结果可以帮助组织管理者重视追随力的培养,在高领导愿景的情境下通过激发员工主动性行为,为组织提升员工工作幸福感提供借鉴。 With the development of the economy and the advent of the"internet+"era,employees have higher and higher require-ments forwork well-being,and organizations should not only pay attention to the high-performance brought by employees,how to improve employees'work well-being has become more and more important.According to the theory of self-determination and self-concept theory,the relationship between employee followership and work well-being was discussed,and the mediating role of initiative and the moderating role of leadership vision were analyzed.By collecting 356 data of enterprise employees,the test results show that employee followership positively affects work well-being,and initiative plays a mediating role,and leadership vision positively moderates the relationship between employee followership and initiative.The research results can help organizational managers attach importance to the cultivation of followership power,and provide reference value for organizations to enhance employee work well-being by stimulating employee proactive behavior in the context of high leadership vision.
