摘要
文章共收集了261份员工层级的数据,探讨了领导者情绪智力对员工反馈规避行为的影响、上下级关系的中介作用以及员工学习目标导向的调节作用。研究结果表明:领导者情绪智力能显著地负向影响员工反馈规避行为;上下级关系在其中起到部分中介的作用,主要是通过情感依附和对上级的服从两个维度来发生中介作用的;员工的学习目标导向调节了领导者情绪智力与员工反馈规避行为的关系,具体表现为:对于具有高学习目标导向的员工,其反馈规避行为受到领导者情绪智力的影响较小;而具有低学习目标导向的员工,其反馈规避行为受到领导者情绪智力的影响较大。
A total of 261 employee-level data were collected in this study, and discusse the influence of leaders' emotional intelligence on employee feedback avoidance behavior,the intermediary role of the Superior-Subordinate Guanxi and the regulation role of employees ' learning goal orientation, The results show that: the emotional intelligence of the leader can significantly affect the feedback avoidance behavior of employees; Superior-Subordinate Guanxi plays a part of the role of intermediary, mainly through Emotional Attachment and Obedience to Superior this two dimensions; The learning goal of employees adjusts the relationship between leaders' emotional intelligence and employees' feedback avoidance behavior, for employees with high learning goal orientation, their feedback avoidance behavior is less influenced by the emotional intelligence of the leader, while for employees with low learning goal orientation, their feedback avoidance behavior is great influenced by leader's emotional intelligence.
