突发事件下情境型调节焦点对员工双元即兴行为的影响研究

A Study of the Effects of Contextual Moderated Focus on Employees'Ambidextrous Improvisation under Critical Incidents

为深入地揭示突发事件下情境型调节焦点对建筑项目员工双元即兴行为的影响规律,提高员工应对突发事件的能力。基于双元性理论和调节焦点理论,引入风险感知作为中介变量,构建了情境型调节焦点对双元即兴行为的结构方程模型,最终回收建筑工程项目从业人员有效问卷294份,进行实证分析。研究结果表明:情境促进型调节焦点对探索式即兴行为有正向影响,但负向影响风险感知;情境防御型调节焦点对开发式即兴行为和风险感知都正向影响;风险感知分别在促进型调节焦点与探索式即兴行为、防御型调节焦点与开发式即兴行为间有显著中介作用。

In order to deeply reveal the influence law of contextual regulatory focus on ambidextrous improvisation behavior of construction project employees under unexpected events,and to improve employees'ability to deal with unexpected events.Based on the theory of duality and the theory of moderating focus,risk perception was introduced as a mediating variable,and the structural equation model of contextual moderating focus on ambidextrous improvisational behavior was constructed,and 294valid questionnaires were finally recovered from the employees of construction projects for empirical analysis.The results of the study show that:context-promoting moderating focus positively affects exploratory improvisation behavior,but negatively affects risk perception;context-defending moderating focus positively affects both exploratory improvisation behavior and risk perception;and risk perception has a significant mediating role between facilitating moderating focus and exploratory improvisation behavior,and between defending moderating focus and exploratory improvisation behavior,respectively.
