摘要
数字化时代带来了一系列机遇与挑战,员工创造力是企业应对复杂动荡外部环境的有效手段之一。本研究基于社会交换理论,揭示了影响服务型领导和员工创造力关系的重要心理机制。通过问卷调查对28家银行分行的员工展开研究,结果发现:服务型领导对员工创造力有显著的正向影响;领导-成员交换(LMX)在服务型领导与员工创造力的关系中有部分中介作用;工作压力作为重要的心理感知因素负向调节服务型领导和LMX之间的关系。本研究聚焦于服务型领导力行为及其有效性,进一步丰富和发展了领导力理论,拓展了领导力与创造力的关系研究,探讨了二者关系间的心理机制作用,为创造力研究提供了新的研究视角,为企业管理者促进员工创造力的提升提供了管理启示。
The digital era has brought a series of opportunities and challenges,and the employees’creativity is one of the effective means for enterprises of coping with complex and turbulent external environments.Based on social exchange theory,this study reveals the influence of the psychological mechanism of servant leadership on the employees’creativity.A research was conducted through a questionnaire survey on 28 bank branch employees.The results show that servant leadership is positively related to employee creativity,leader-member exchange(LMX)partially mediates the relationship between servant leadership and employee creativity,and work stress as an important psychological perception factor negatively moderates the relationship between servant leadership and LMX.This study focuses on servant leadership behavior and its effectiveness,further enriches and develops the leadership theory,expands the research on the relationship between leadership and creativity,discusses the psychological mechanism of their relationship,and provides a new research perspective for the research on creativity and management enlightenment for enterprise managers to promote the improvement of the employees’creativity.
