四川省三级公立医院护士薪酬满意度与薪酬公平感的相关性研究 被引量:2

Study on the Relationship of Salary Satisfaction and Sense of Compensation Equity in Third Public Hospitals in Sichuan Province

摘要 目的调查三级公立医院临床护士薪酬满意度现状及影响因素,为深入推进三级公立医院绩效改革提供参考依据。方法采用便利抽样法,于2020年10~12月采用一般资料问卷、薪酬满意度量表、薪酬公平感量表、付出-回报失衡量表对四川省10所三级公立医院1092名临床护士进行调查。采用描述性分析、单因素分析、相关性分析及多元回归分析进行影响因素探讨。结果1092名三级公立医院临床护士职业薪酬满意度得分为(140.58±21.476),薪酬公平感总分为(45.60±10.346),付出-回报比值(ERI)得分为(1.047±0.498),超负荷得分为(14.92±3.372)。相关性分析显示,薪酬满意度与薪酬公平感呈正相关(P<0.05),与付出-回报失衡呈负相关(P<0.05)。多因素分析显示,月均收入、报酬是否体现劳动价值、薪酬公平感及付出-回报失衡是护士薪酬满意度的主要影响因素,共解释变异量的60.3%。结论三级公立医院护士薪酬满意度处于中等水平,且受收入水平、报酬的劳动价值匹配度、薪酬公平感及付出-回报失衡影响。医疗机构绩效改革应做到统筹兼顾,稳步提高护士绩效薪酬水平。 Objective To investigate the current status and influencing factors of the salary satisfaction of clinical nurses in tertiary public hospitals,and provide a reference for further promoting the performance reform of tertiary public hospitals Methods The convenience sampling method was adapted,a survey of 1092 clinical nurses in 7 tertiary public hospitals in Sichuan Province was conducted in October-December 2020,using the General Information Questionnaire,Pay Satisfaction Questionnaire,Compensation Justice Scale,and Effort-Reward Imbalance Scale.Use descriptive analysis,single factor analysis,correlation analysis and multiple regression analysis to discuss influencing factors.Results The occupational salary satisfaction score of 1092 clinical nurses in tertiary public hospitals was(140.58±21.476),the total salary fairness score was(45.60±10.346),the effort-reward ratio(ERI)score was(1.047±0.498),and the overload score was(14.92±3.372).Correlation analysis shows that salary satisfaction is positively correlated with salary fairness(P<0.05),and negatively correlated with pay-return imbalance(P<0.05).Multi-factor analysis shows that whether average monthly income,remuneration reflect labor value,salary fairness,and pay-return imbalance are the main influencing factors of nurse salary satisfaction,explaining 60.3%of the variance.Conclusion The salary satisfaction of nurses in tertiary public hospitals is at a medium level,and it is affected by income level,labor value matching degree of salary,salary fairness and pay-return imbalance.The performance reform of medical institutions should achieve overall planning and steadily increase the performance salary of nurses.
