摘要
越轨创新作为一种相对隐蔽却深刻影响组织创新绩效的行为,在创新驱动战略深入实施背景下正受到学者和管理者越来越多的重视。已有大多数研究关注了越轨创新的结果效应,检验了越轨创新对组织绩效的影响,但对于诱发越轨创新的因素尚认识不足。本文以角色认同理论为基础,探索了创造性角色认同对越轨创新行为的影响作用,揭示了个人权力感的中间机制。研究根据180名个体的有效问卷调查,结果表明:创造性角色认同经由对员工个人权力感的影响,激发员工的越轨创新行为,而员工与上级的认知冲突在员工个人权力感驱动越轨创新的关系中起到正向调节作用。
Deviant innovation,as a relatively hidden behavior that profoundly affects the performance of organizational innovation,is receiving increasing attention from scholars and managers in the context of the in-depth implementation of innovation-driven strategies. Most studies have focused on and examined the impact of deviant innovations on organizational performance,but they have not fully understood the factors that induce deviant innovations. Based on the role identity theory, this paper explores the mechanism of creative role identity ’s influence on deviant innovation behavior. Based on an effective questionnaire survey of 180 individuals,the study uses AMOS to test and analyze the model. The results show that: creative role identification promotes employees’ off-track innovation behaviors by stimulating their personal power sense;and the cognitive conflict between employees and superiors Personal power plays a positive role in regulating transgressive innovation.
