跨国企业、员工创新与创新绩效——基于文化适应与文化导向的研究视角 被引量:7

Multinational Enterprises,Employee Innovation Behavior and Innovation Performance——Based on the Perspectives of Acculturation and Cultural Orientation

摘要 基于跨文化视角,运用结构方程模型,对高科技型中国跨国企业在英国工作的242名中国员工进行了研究,先分析了在目标企业工作超过五年的中国员工的文化适应过程、文化导向及其创新行为与企业创新绩效现状,之后研究了中国员工的文化适应过程与文化导向对其创新行为和企业创新绩效的影响。实证研究结果表明:由于文化适应过程的影响,跨国企业内中国员工的文化导向已经发生了改变,其不确定性规避和权力距离导向均在减弱;不确定性规避对员工创新行为和企业创新绩效均起到了负向作用;权力距离对员工创新行为产生了负向影响;与现有文献不同的是,权力距离对中国跨国企业的创新绩效产生了正向影响。 Based on the cross-cultural perspective,the paper used structural equation model to conduct a survey on totally 242 employees having more than 5 years working experiences and working in the UK branch of high-tech Chinese multinational companies,so as to depict the relationship among employees’acculturation process and cultural orientation,as well as their innovative behaviours and innovation performance.The empirical results revealed that,employees’acculturation process had changed their cultural orientation,so their uncertainty avoidance and power distance orientation had been weakened.In addition,uncertainty avoidance had a negative effect on employee innovation and enterprise innovation performance.And power distance had a negative impact on employee innovation behavior.However,differing from existing literature,power distance had a positive impact on the innovation performance of Chinese multinational enterprises.
