摘要
员工活力激发问题一直是学界关注的热点。基于建设性冲突理论视角,探究了组织内部冲突氛围、压力感知和竞争预期对员工活力激发的影响。研究发现:组织竞争性冲突氛围和建设性冲突氛围与员工活力激发正相关;关系型冲突氛围与员工活力激发之间的关系不显著;压力感知在冲突氛围与员工活力激发之间起中介作用;竞争预期在冲突氛围和压力感知之间起调节作用。研究揭示了冲突氛围与员工活力影响之间的传导"黑洞",深化了压力感知对员工行为影响的研究。研究结果对于组织活力激发具有较强的实践启示价值。
The problem of stimulating the vitality of employees is a hot topic in academic circles.Based on the perspective of constructive conflict theory,the paper explored the influence of internal conflict atmosphere,pressure perception and competition expectation on stimulating staff vitality.Empirical research had drawn conclusions as follows.Firstly,organizational competitive conflict atmosphere and constructive conflict atmosphere were positively related to staff vitality stimulation.Secondly,the correlation of relational conflict atmosphere with staff vitality stimulation was not significant.Thirdly,pressure perception played a mediating role between conflict atmosphere and employee vitality stimulation.Finally,competition expectation played a moderating role between conflict atmosphere and pressure perception.The research revealed the conduction"black hole"between conflict atmosphere and employee vitality stimulation,and deepened the researches on the impact of stress perception on employee behavior.The research results had relatively effective practical value for stimulating organizational vitality.
