摘要
本文借助扎根理论,构建和发展中国情境下互联网营销服务人员工作重塑的影响因素模型。研究发现,人格特质、工作特征、工作价值取向、工作经验、组织情境、团队工作重塑最终会对互联网营销服务人员的工作重塑产生影响。与以往研究的差异表现为:人格特质中只有尽责性、外倾性和主动性人格的员工会进行工作重塑;持谋生、职业及使命价值取向的员工,都能产生工作重塑行为;工作经验差异可以作为工作重塑的前因;用质性研究证明了挑战性工作压力及团队工作重塑可以促进员工工作重塑;互联网营销服务行业的特点让个体工作重塑较多表现为任务重塑和关系重塑,较少涉及认知重塑。研究结果进一步丰富了工作重塑的理论前因,并为管理实践提供了依据。
With the help of grounded theory,this study constructs and develops the Antecedents model of job crafting of Internet marketing service personnel in the Context of China.The study found that personality traits,work characteristics,work value orientation,work experience,organizational context,team job crafting will eventually have an impact on job crafting of Internet marketing service personnel.Different from previous studies,only employees with conscientiousness,extroversion and proactive personality would be involved in job crafting;Employees with value orientation of job,career and calling can all produce job crafting behavior;Differences in work experience can be an antecedent to job crafting;using qualitative study to prove that challenging work stress and team job crafting can promote individual job crafting.Due to the characteristics of Internet marketing service industry,individual job crafting is mainly manifested as task crafting and relationship crafting,but less involves cognitive crafting.The results above further enrich the theoretical antecedents of job crafting and provide a basis for management practice.
