创造性团队中的地位竞争动机对探索式学习的作用机制——基于组织公平的调节视角 被引量:3

The Effect Mechanism of Status Competition Motivation on Exploratory Learning in Creative Teams——Based on the Moderation Effects Perspective of Organizational Justice

摘要 在创造性团队中,探索式学习是提升整体绩效的重要方式,而源于员工内心需求的地位竞争动机对其会产生重要影响。本文选取江苏某大型文化企业29个创制项目团队的配对数据为样本,通过层级回归分析,探讨了地位竞争动机对探索式学习的作用机制。研究发现,基于威望的地位竞争动机与探索式学习呈正向相关关系,基于支配的地位竞争动机与探索式学习呈负向相关关系;团队知识共享在地位竞争动机和探索式学习之间的关系中起中介作用;组织公平在地位竞争动机与团队知识共享之间的关系中起调节作用。具体而言,程序公平在基于威望的地位竞争动机和团队知识共享之间的关系中起正向调节作用,在基于支配的地位竞争动机和团队知识共享之间的关系中起负向调节作用,分配公平只在基于威望的地位竞争动机和团队知识共享之间的关系中起正向调节作用。 In creative teams,exploratory learning is an important way to improve overall performance,and the status competition motivation derived from employees’ inner needs will have an important impact on it.In this paper,we collect the paired data of29 creative project teams of a large cultural enterprise in Jiangsu Province and then adopt the hierarchical regression analysis to study the effect mechanism of status competition motivation on exploratory learning.We find that the motivation of prestige-based status competition is positively correlated with exploratory learning,while the motivation of dominant-based status competition is negatively correlated with exploratory learning.Team knowledge sharing mediates the relationship between status competition motivation and exploratory learning.Furthermore,our findings also show that organizational justice plays a moderating role in the relationship between status competition motivation and team knowledge sharing.In particular,procedural fairness plays a positive moderating role in the relationship between prestige-based status competition motivation and team knowledge sharing but a negative moderating role in the relationship between dominant-based status competition motivation and team knowledge sharing.Distributive justice only plays a positive moderating role in the relationship between prestige-based status competition motivation and team knowledge sharing.
