摘要
工作重塑是指员工自发对工作进行重构进而形成工作认同和工作角色的过程,其核心目的是员工对其工作进行再设计以获得较高的工作意义感、工作满意度。个体与合作工作重塑分别是重塑的个体层面和团队层面。本文探究了合作工作重塑的概念、特征、前因及结果,解释了合作工作重塑的形成机制,并指出合作工作重塑能够通过情绪感染、社会学习、团队安全和信任、团队自主性影响个体重塑,阐述了其影响的机理,认为合作工作重塑影响下的个体工作重塑将有利于员工可持续工作能力的提高。最后讨论了未来的研究可以关注合作工作重塑对个体工作重塑影响的具体表现、个体工作重塑对合作工作重塑的影响、支持性管理氛围的再设计、有效促进合作工作重塑的方法等方面。
Job crafting refers to the processes which employees initiatively redesign the jobs and shape their own work identities and work roles.The purpose of job crafting is that employees can acquire the meaning and satisfaction of their jobs to a higher extent through it.Individual job crafting and collaborative job crafting are respectivelytwo levels of job crafting concerning individual and team perspectives.This research explores the definitions,characteristics,reasons and results about the collaborative job crafting,explains the formation of collaborative job crafting.Meanwhile the research indicates collaborative job crafting can affect individual job crafting through emotional contagion,social learning,team trust and team autonomy,and elucidates the mechanism of impact.Also this research considers the individual job crafting which is affected by collaborative job crafting will benefit for the enhancement of employees’ sustainable work ability.Finally,the paper discusses future research can focus on the specific dimensions of the influence of collaborative job crafting on individual job crafting,how individual job crafting affects collaborative job crafting,the redesign of supportive management atmosphere and the effective ways to facilitatecollaborative job crafting and so on.
