研发人员作为知识和技术的载体成为创新的主力军,提升其工作幸福感对于企业的发展和国家创新战略目标的实现具有重要的价值和意义。本文将研发人员作为研究对象,基于刺激—机体—反应模型和资源保存理论,探讨平台型领导与研发人员工作幸福感之间的关系。研究结果表明,平台型领导正向影响研发人员的工作幸福感,任务不确定性和工作控制感分别在其中起中介作用。阻碍性时间压力不仅负向调节了平台型领导与任务不确定性之间的负向关系,同时也调节了任务不确定性在平台型领导与研发人员工作幸福感之间的中介作用。挑战性时间压力不仅正向调节了平台型领导与工作控制感之间的正向关系,同时也调节了工作控制感在平台型领导与研发人员工作幸福感之间的中介作用。

Research and development personnel become the main force of innovation as the carrier of knowledge and technology,and enhancing their work well-being is of great value and significance for the development of enterprises and the realization of national innovation strategy goals.This paper takes research and development personnel as the research object and explores the relationship between platform leadership and research and development personnel's work well-being based on the stimulus-organism-response model and conservation of resource theory.The results show that platform leadership positively affects research and development personnel's work well-being,in which task uncertainty and sense of job control play a mediating role,respectively.Hinderance time pressure not only negatively moderated the negative relationship between platform leadership and task uncertainty,but also moderated the mediating role of task uncertainty in the relationship between platform leadership and research and development personnel's work well-being.Challenge time pressure not only positively moderated the positive relationship between platform leadership and sense of job control,but also moderated the mediating role of sense of job control in the relationship between platform leadership and research and development personnel's work well-being.
