领导权变激励、员工工作旺盛感与越轨创新行为——经验取样下的即时与延时效应 被引量:15

Leader Contingent Reward,Employees’ Thriving at Work and Bootleg Innovation:Immediate and Lagged Effect from Experience Sampling

摘要 伴随中国创新驱动发展战略的实施,越轨创新成为员工创新行为的新模式。以往学者探讨了领导权变激励对员工创新行为的影响效应,但并未区分效应的即时性和延时性,忽略了领导权变激励对员工越轨创新行为的作用机制及其即时效应和延时效应。以综合激励模型为基础,通过工作旺盛感和自我提升价值观揭示领导权变激励对越轨创新行为的作用机制,借助经验取样法验证效应的即时性与延时性。基于对445单元动态数据的研究发现:领导权变激励对员工每日的工作旺盛感和越轨创新行为具有即时效应;自我提升价值观正向调节每日工作旺盛感与每日越轨创新行为之间的关系,同时正向调节每日工作旺盛感在领导权变激励与每日越轨创新行为之间的中介效应。基于对356单元滞后匹配数据的研究发现:领导权变激励对员工次日的工作旺盛感和越轨创新行为具有延时效应。研究结果揭示了领导权变激励对员工工作旺盛感和越轨创新行为的动态作用机制,丰富了激励理论研究,可为企业激活、管理员工工作旺盛感和越轨创新行为提供理论依据和实践指导。 With the implementation of China’s innovation-driven development strategy,bootleg innovation has become a new mode of employee innovation.Previous studies have focused on employees’creative behavior resulted from leader contingent reward without distinguishing the immediacy and delay of the effect,and neglected the mechanism of leader contingent reward on bootleg innovation as well as its immediate and lagged effects.Based on the comprehensive incentive model,this paper constructs a theoretical model of leader contingent reward thriving at work and bootleg innovation under the perspective of self-improvement value.The experience sampling method was used to verify the immediate and lagged effects in the model.Based on 445 dynamic data points,findings are as follows:Daily leader contingent reward has immediate effect on daily thriving at work and bootleg innovation;Self-improvement value positively regulates the relationship between daily thriving at work and bootleg innovation,as well as the mediating effect of daily thriving at work between daily leader contingent reward and bootleg innovation.Based on 356 points of lag matching data:The study reveals the lagged effect of leader contingent reward on thriving at work and bootleg innovation in the second day.This paper reveals the dynamic mechanism of leader contingency reward on employees’bootleg innovation,and enriches the incentive theory,which provides theoretical inspiration and practical guidance for entrepreneurs to activate and manage employees’thriving at work and bootleg innovation.
