国企混改背景下高管股权激励作用系统的成长上限基模分析 被引量:6

The Archetype Analysis of the Limit to Growth Model of the Executive Equity Incentive System Under the Background of Mixed Reform of State-owned Enterprises

摘要 面对经济全球化的竞争与合作,如何建立科学有效的股权激励长效机制以增强国企活力,成为国家、企业、社会、个人都关注的焦点。由于股权激励作用体系具有非线性、多变量的特征,因此在对其进行分析研判后发现,该体系还具有系统动力学的多重反馈环、滞后效应的显著特征。把股权激励作用体系作为股权激励系统,采用系统动力学流率基本入树建模法构建股权激励系统的反馈结构模型,并在设定系统边界的基础上,通过确定和分析相关变量间因果关系构建关系图。分析变量的控制作用及影响关系,构建股权激励系统流率入树模型,运用二阶极小基模矩阵对该系统进行基模分析,得出本系统整体结构属于成长上限基模,并进一步揭示股权激励成功实施的制约因素及其之间的相互关系。通过上述分析,总结出了针对国企高管实施有效股权激励的管理策略,通过消除影响企业绩效的激励成本、培训成本和薪酬支付等关键因素的影响,从选择合适激励模式、控制激励准入资格的数量和质量、科学设计收益指标等方面采取措施,以期成功实施高管股权激励。 Along with the blooming trend of economic globalization and the transnational competition and cooperation,how to design and establish a scientific and effective long-term equity incentive mechanism to enhance the vitality of state-owned enterprises has become a hot topic for countries,enterprises,society and individuals.Firstly,based on the non-linear and multivariable characteristics of the equity incentive system,it is proved that the system also owns the characteristics of multiple feedback loops and delay effects in system dynamics by our analysis.Secondly,it is defined the equity incentive mechanism as the equity incentive system,and applied the system dynamics rate basic in-tree modeling method to construct feedback structure model of equity incentive system.Based on the system boundary,the construction of the causal relationship diagram of the equity incentive system is established by determining and analyzing the causal relationship between variables.Thirdly,the basic incentive model of the equity incentive system flow rate is constructed by evaluating the control effect and influence relationship of variables.By adopting the second-order minimal fundamental model matrix generation method and according to the Archetype Analysis of stock incentive hierarchy,the overall structure of the system is revealed as a limits-to-growth archetype.And constraints of the successful implementation of equity incentives and their interrelationships is discovered.Given this backdrop,the suggestion of management policy of stock incentives system for state-owned enterprises is proposed.For the purpose of the successful implementation of stock incentives system,the importance of the elimination of constraints on the performance of enterprises from the incentive cost,salary,training and other costs in the stock incentives system is highlighted.Moreover,the applicability of incentive model,adjustment of the quantity and quality of incentive access qualifications,and scientific design of income indicator may also contribute the practicality and functionality of the system.
