摘要
基于悖论理论和社会交换理论,本文对75篇(样本量为27269)关于悖论式领导与员工工作效能之间关系的文献进行了元分析,得出以下阶段性结论:(1)悖论式领导对员工工作态度、工作场所行为、员工绩效、创造力与创新均具有显著的正向影响,影响的强弱程度依次为工作态度、创造力与创新、职场工作行为、工作绩效;(2)测量工具和评价方式能够显著调节悖论式领导与员工工作效能之间的关系,当使用Kauppila和Tempelaar开发的量表和他评的评价方式时,悖论式领导对员工工作效能的促进作用更大。本文的研究结论有助于系统和全面地理解悖论式领导对员工层面的影响结果,为企业因地制宜地发挥悖论式领导的积极作用提供经验支持。
Based on the paradox theory and social exchange theory,this study conducted a meta-analysis of 75 articles(sample size:27269)on the relationship between paradoxical leadership and employee work efficiency,and reached the following conclusions:①Paradoxical leadership has a significant positive impact on employees’work atude,workplace behavior,employee performance,creativity and innovation.②Measurement tools and evaluation methods can significantly moderate the relationship between paradoxical leadership and employees’work eficiency.When using the scale developed by Kauppila and Tempelaar and the evaluation method evaluated by others,paradoxical leadership has a greater role in promoting employees’work efficiency.The research conclusion helps to understand the impact of paradoxical leadership on employees’levels in a systematic and comprehensive way,and provides empirical support for companies to give full play to the positive role of paradoxical leadership in a targeted manner.
