团队薪酬差距对团队创新的作用机制研究——基于团队分配公平感和竞争氛围视角

Research on the Mechanism of Team Pay Gap on Team Innovation——Based on the Perspective of Team Distribution Fairness and Competition Atmosphere

摘要 在共同富裕的时代主题下,重新理解团队薪酬差距对工作场所结果的作用显得尤为重要。基于公平理论和社会比较理论,本文探讨了团队薪酬差距对于团队创新的影响机制。研究结果表明,团队薪酬差距对团队创新行为有显著影响,其中可解释薪酬差距与团队创新显著正相关,不可解释薪酬差距则与团队创新显著负相关。团队分配公平感在团队薪酬差距与团队创新倾向之间起中介作用。团队竞争氛围在团队薪酬差距与团队分配公平感关系间起调节作用,在高团队竞争氛围下,可解释薪酬差距对团队分配公平感的正向影响作用增强,不可解释薪酬差距对团队分配公平感的负向影响作用也会增强。本文为团队调整薪酬结构、提升团队分配公平感和促进团队创新实践提供了有益参考。 Under the theme of the era of common prosperity,it is particularly important to reunderstand the role of team pay gap in workplace outcomes.The salary distribution within the team has always been concerned by the society because it involves farness and eficiency issues.Through regression analysis,explore the relationship between the objective salary gap of different types of teams,subjective perception and behavioral tendencies.Based on the equity theory and social comparative theory,this paper studies and construets the influence mechanism of team pay gap on team innovation.The results show that the team pay gap has a significant impact on team innovation behavior.Among them,dispersion in explained pay is significantly positively correlated with the team innovation,while the dispersion in unexplained pay is significantly negatively correlated with the team's innovative behavior tendency.Team justice perception plays a mediating role in the relationship between team pay gap and team innovation.Team competition atmosphere plays a moderating role in the relationship between team salary gap and team distribution faimess.In a high team competition atmosphere,the positive impact of dispersion in explained pay on team distribution fairness is enhanced,while the negative impact of dispersion in unexplained pay on team distribution fainess is also cnhanced.This study provides a uscful reference for the team to adjust the salary structure,improving team's pereeption of faimess and promoting team innovation practice.
