摘要
领导者如何激发员工愿意牺牲个人利益而维护组织长期利益的管家行为,影响着企业的可持续发展。本文基于社会认同理论,探索服务型领导是如何以及何时影响员工的管家行为。基于228份员工问卷调研的实证结果表明:服务型领导与员工管家行为正相关;服务型领导与员工的组织认同正相关;组织认同在服务型领导与管家行为关系间发挥中介作用。此外,领导代表性调节服务型领导与组织认同之间的关系:领导代表性较高时,服务型领导与组织认同的正向关系较强,反之较弱;领导代表性较高时,服务型领导通过员工的组织认同影响其管家行为的间接效应较强,反之较弱。本文进一步探讨了研究的理论意义及其结论如何应用于企业管家行为激发与领导力建设实践。
How leaders motivate employees to sacrifice their personal interests to protect the long-term interests of the organization,is important to the sustainable development of the enterprise.Based on the social identity theory,this paper explores how and when servant leadership stimulates employees'stewardship behavior by examining the mediating role of organizational identification and the moderating role of leader prototypicality.Results from a survey with 228 employees show that servant leadership is positively related to subordinate stewardship behavior;servant leadership is positively related to their subordinate's organizational identification;organizational identification plays a mediating role in the relationship between servant leadership and stewardship behavior.In addition,leader prototypicality moderates the relationship between servant leadership and organizational identification,such that the relationship between servant leadership and organizational identification is stonger when leader prototypicality is higher rather than lower.Leader prototypicality also moderates the indirect effect of servant leadership on stewardship behavior through organizational identifcation,such that this indirect efect is stronger when leader prototypicality is higher rather than lower.This research make several theoretical contributions and provides valuable insights into motivation of stewardship behavior and leadership development.
