摘要
免疫力是组织健康的底层逻辑。新冠肺炎疫情防控常态化背景下,为推动组织免疫研究,对其缘起、进展及方向进行梳理。首先,从概念演化、功能分布、作用机制三个层面明晰组织免疫研究框架;其次,从组织免疫的双元性、发展性、适度性、极限性四个方面提炼组织免疫理论的核心理念,分析其与相关理论的区别;再次,梳理基于组织免疫理论的既有视角,从组织文化、领导行为、员工异质性三个层面总结组织免疫的前因,从组织适应性、组织绩效、组织健康三个角度概括组织免疫效应结果,识别出组织多层次免疫链条的核心解释机制,建构出组织免疫作用机理的生态架构;最后,从明晰概念内涵、完善测度方式、挖掘作用机理、强化方法集成四个方向提出新冠肺炎疫情防控常态化背景下组织免疫研究展望,以期为组织免疫理论发展和实践创新带来启示。
Immunity is the underlying logic of organizational health.In order to promote the research on organizational immunity under the normalized epidemic prevention and control,this paper reviews its origin,progress and future trends.First,the organizational immunity research framework is clarified from the aspects of concept evolution,function distribution and mechanism of organizational immunity.Second,the paper summarizes four core points of the organizational immunity theory,including the necessity,the developmental nature,the appropriateness and the limitation of the organizational immunity.The differences between organizational immunity theory and other related theories are analyzed.Third,by analyzing the existing research perspectives,the paper summarizes the organizational immunity driving factors from the dimensions of organizational culture;leadership behavior and the heterogeneity of employees;and the outcomes from the perspectives of organizational adaptability,organizational performance and organizational health.Fourth,the paper identifies the multi-level immune chain as the core explanation mechanism of organizational immunity and constructs the ecological framework of organizational immunity mechanism.Finally,the paper proposes research prospects including defining the concept connotation distinetly,improving research methods,deepening the function mechanism and strengthening the integration of method.The paper only contributes to the development of the organizational immunity theory,but also provide implications for the innovation in practice.
