摘要
为深入探讨提升和保护组织公平的领导行为,即公平领导行为,并开发和检验其测量量表,通过访谈、内容分析、探索性因子分析与验证性因子分析等研究方法,获得了一个包含公平激励、平等参与和坚守公平三因子结构的公平领导行为概念模型以及具有良好信度和效度的测量量表。然后,通过收集和分析来自企业的48位领导者与204名员工的匹配数据,进一步发现了公平领导行为对员工的组织公平感、建言行为和反生产行为的预测效应。
The purpose of this study is to explore leadership behavior that promotes and protect organizational justice(henceforth referred as fair leadership behavior),develop and test the measurement scale of fair leadership behavior.Using multiple research methods including interview,content analysis,exploratory and confirmatory factor analysis,we obtained a conceptual model of fair leadership behavior with three dimensions:fair encouragement,equal participation,and adherence to fairness.We also obtained a scale with good reliability and validity to measure fair leadership behavior.Moreover,we further analyzed the predictive effects of fair leadership behavior on employees’perceived organizational justice,voice and Counterproductive Work behavior,and tested the hypotheses by taking a questionnaire survey of 204 employees and 48 paired leaders from enterprises.
