摘要
目的探讨低年资护士心理资本、敬业度、职业倦怠及离职意愿间的多重中介作用。方法采用一般资料调查表、护士心理资本量表、盖普洛问卷、职业倦怠量表、离职意愿量表对南宁市4所三级甲等综合医院384名低年资护士进行调查。结果低年资护士心理资本总分为(49.74±9.89)分、敬业度总分为(52.92±8.65)分、职业倦怠总分(43.14±16.12)分;离职意愿总分为(14.02±3.64)分;心理资本、敬业度、职业倦怠与离职意愿均存在相关性。中介效应分析结果显示,心理资本对离职意愿的链式中介效应成立,总中介效应值为-0.132,其中敬业度的独立中介效应占51.13%,职业倦怠的独立中介效应占32.10%,敬业度和职业倦怠的链式中介效应占16.77%。结论敬业度和职业倦怠在低年资护士心理资本和离职意愿间的链式中介效应成立,管理者可从以上途径减少离职的发生,尤为注重对低年资护士敬业度的培养。
Objective To explore the multiple mediating effect of psychological capital,engagement,job burnout and turnover intention of junior nurses.Methods General information questionnaire,Psychological Capital Questionnaire for nurses,Gallup Workplace Audit,Maslach Burnout Inventory and Intention Turnover Scale were used to survey 384 junior nurses in four tertiary-level general hospitals in Nanning.Results The total score of psychological capital,engagement,job burnout and turnover intention of junior nurses were(49.74±9.89),(52.92±8.65),(43.14±16.12)and(14.02±3.64).The psychological capital,work engagement and job burnout were related with turnover intention.The results of the mediation effect analysis showed that the chain mediating effect of psychological capital on turnover intention,with a total mediating effect value of-0.132,with the independent mediating effect of engagement accounting for 51.13%,the independent mediating effect of job burnout accounting for 32.10%,and the chain mediating effect of engagement and job burnout accounting for 16.77%.Conclusion The engagement and job burnout in the chain mediating effect of junior nurses between psychological capital and turnover intentions held true,and managers can reduce the occurrence of turnover in the above ways,especially focusing on the development of engagement of junior nurses.
