摘要
文章以高科技和新能源企业的技术和管理岗位的员工作为样本,对构建的理论模型进行了实证检验。探索性因子分析和验证性因子分析结果显示,学习型心理资本、创新型心理资本与关系型心理资本正相关于任务型心理资本,同时知识员工心理资本对于内在动机形成有积极作用,而内在动机在知识员工心理资本对个体创新绩效的影响上起中介作用。据此提出,通过培养和提升知识员工的学习型心理资本、创新型心理资本和关系型心理资本,从而促使他们在工作中获得胜任需要、自主需要和关系需要的满足,激发工作的内在动机,最终产生创新绩效。
In this paper,an empirical investigation is made based on the samples of the employees working in technical and management field in high-tech and new energy enterprises to examine the model.The EFA and CFA results show that the learning psychological capital,innovative psychological capital and contextual psychological capital are positively related to task psychological capital,and knowledge workers' psychological capital has a positive effect on intrinsic motivation.These results indicated that there is a need for training and improvement of the knowledge workers'learning psychological capital,innovative psychological capital and contextual psychological capital to enable them to maintain positive mental attitudes,then satisfaction of the employees' basic psychological needs for autonomy,competence and relatedness will promote intrinsic motivation.
