摘要
本文以反生产力工作行为这一典型的消极角色外行为为研究对象,研究了员工工作满意度对反生产力工作行为的影响,并分析了主动性人格对以上两个变量之间关系的调节作用。本研究使用了主动性人格量表、员工满意度量表和反生产力工作行为量表,对149名被试者的调查结果进行了实证分析。得出如下结论:(1)主动性人格与反生产力工作行为不存在相关性。(2)员工满意度对反生产力工作行为存在显著的负向影响。(3)主动性人格对员工满意度与反生产力工作行为之间的调节作用不显著。文章讨论了研究结果的理论价值与其对实践的启发性。
This study attempts to investigate the main effect of job satisfaction on counter-productive work behaviour(CWB), as well as the moderate effect of proactive personality. A survey of 149 employees from multiple organizations was conducted to test our hypotheses. The results showed that(1) job satisfaction was negatively related to CWB,(2) proactive personality has not signifi cant main effect on CWB,(3) the relationship between job satisfaction and CWB was not moderated by proactive personality. The theoretical contribution and practical implication were also discussed in the present paper.
