摘要 目的:通过对大学图书馆员的卡特尔16种人格因素问卷测试,客观地、科学地分析和研究图书馆员性格特征中积极和消极的因素,了解馆员在环境适应、专业成就和心理健康方面的表现,在一定程度上预测馆员的工作稳定性、工作效率和压力承受能力等,进而对图书馆员的选拔、岗位配置、职业开发和培训等人力资源管理提供重要参数。方法:采用自愿接受测试的方法对大连理工大学伯川图书馆的46名馆员进行卡特尔16种人格因素问卷。该问卷是从16个相对独立的人格维度对人进行描绘。内容包括16种人格因素即乐群性、聪慧性、稳定性、恃强性、兴奋性、有恒性、敢为性、敏感性、怀疑性、幻想性、世故性、忧虑性、实验性、独立性、自律性和紧张性;及次元人格因素:适应与焦虑性、内向与外向性、感情用事与安详机警、怯懦与果断性;在职业和人力资源管理方面的应用:心理健康者的人格因素、从事专业而有成就者的人格因素、创造力强者的人格因素和在新环境中有成长能力者的人格因素。全套测题共187题。每题设有A、B、C3种可供选择的答案。A表示是的记0分;B表示介于A和C之间记1分:C表示不是的记2分。被试馆员可任选其中最符合自己情况的一种作答。将测试结果输入心理测试软件系统,在得到各量表的原始分数后,通过对照常模表将原始分数转换为标准记分。根据得到的原始分和标准分的高分和低分特征,能明确描述16种基本人格特征。根据公式进一步推算人格类型的次元因素和综合个性应用评价分数。再运用统计软件进行数据的统计分析。并与全国专业技术人员常模进行比较。结果:发放问卷72份,回收46份且全部合格。回收率63.9%熏有效率100%。①在16种人格因素中,大连理工大学伯川图书馆馆员的聪慧性、幻想性、自律性分值高于全国专业技术人员常模,怀疑性、紧张性低于全国专业技术人员常模,差异均有显著性意义。②馆员的创造力强者的人格因素、在新环境中有成长能力者的人格因素、适应性与焦虑性及感情用事与安详机警方面的分值高于与全国专业技术人员常模,差异均有显著性意义。③次元人格因素和应用分数在平均值和高低分的分布上,基本呈现正态分布的特点。总体心理健康水平较高,大于平均值的人数达70%。在从事专业而有成就者的人格因素中,小于平均值的人数达39%。结论:在大连理工大学伯川图书馆进行的小样本的人格测试中,被试馆员在聪慧性、幻想性、自律性、怀疑性、紧张性因素上,及创造力强者的人格因素、在新环境中有成长能力者的人格因素、适应性与焦虑性及感情用事与安详机警方面均与全国专业技术人员的测试数据有差异。心理素质是大学图书馆员从事信息组织和服务工作必不可少的重要素质之一。馆员的个体差异不仅表现在能力上,还表现在人格上。 AIM: By means of Cattell's Sixteen Personality Factor (16PF) questionnaire for university librarians, to objectively and scientifically analyze both positive and negative factors in personalities of university librarians and comprehend the behaviors of librarians in environment adjustment, achievement in specialized subject and psychological health. At the same time, job of stability, work efficiency and the ability of support stress for librarians are predicted, so as to provide some important reference data of Human Resource management for occupational test, position allocation, vocational exploration and training for librarians. METHODS: Forty-six librarians from Bochuan Library of Dalian University of Technology voluntarily joined the investigation of 16PF questionnaire. This questionnaire described the personality from 16 relative dependent personality dimensions: Warmth; Intelligence; Stability; Dominance; Liveliness; Conformity; Boldness; Sensitivity; Vigilance; Abstractness; Privateness; Apprehension; Openness to change; Self-reliance; Perfectionism and Tension; Second-order indices of personality included: Adjustment; Low Anxiety or Anxiety; Introversion and Extroversion, Emotionalism and Tough Poise or Alertness; Timid or Decisive manner; application in career guidance and human resource management: personality of psychological health; personality of achievement in specialized subject; personality of high creativity; personality of adapt oneself to circumstances. 16PF questionnaire included 187 topics, and answer of A, B or C was chosen by the subjects, which was the best one: A meant 0 mark; B as 1 mark between A and C; C as 2 marks. The scale was computed by psychological software system. The standard scale was transformed from the basic scale. After then, these data were analyzed statistically by SPSS V 11.0 software and compared with national professional technicians norm. RESULTS: Seventy-two sheets were sent out, and 46 qualified were retrieved with the retrieved rate of 63.9% and efficient rate of 100%. ① In the 16PF questionnaire, the scores of Intelligence, Abstractness and Perfectionism factors of the librarians were higher than that of the national personnel norm, and the scores of Vigilance and Tension were lower than the national norm, which had significant differences. ② The scale of personality of high creativity, personality of adapt oneself to circumstances, Adjustment and Anxiety, and Emotionalism and Tough Poise or Alertness were higher than the national norm, which had significant difference. ③ The scale of Second-order indices of personality and application of 16PF personality showed a positive distribution. Their general psychological health level was higher, and the scores of 70% persons were higher than the mean values. In the scale of personality of achievement in specialized subject, the scores of 39% persons were lower than the mean values. CONCLUSION: In the personality investigation for the librarian from Bochuan Library of Dalian University of Technology, there are significant differences in the scales of Intelligence, Abstractness and Perfectionism, Vigilance and Tension, personality of high creativity, personality of adapt oneself to circumstances, Adjustment and Anxiety, and Emotionalism and Tough Poise or Alertness between the subjects and the national norm. Psychological quality is one of the important qualities for university librarians engaging into information management and service. There are many individual differences in the abilities and personalities among the librarians.
