摘要
目的探索科学的护士管理模式,提高管理效应和效能。方法2004年11月,深圳市罗湖区各区属医院按照公平、激励、竞争的原则,设计了医院护理人员目标式量化考核标准,建立护理人员综合量化评价体系,2005年1-12月予以应用实施,将护士绩效考核延伸到服务质量、技术质量、劳动纪律、专业考核、学分管理、继续教育、学历职称晋升、论文发表、护士岗位与年限、评优评先、科研管理、质量改进等各方面。结果对护士考核实施量化管理,促进个人成长和事业进步。使绩效考核在强化服务、提升个人、兼顾公平的基础上向风险高、上夜班、劳动强度大的岗位倾斜。结论通过护理人员考核指标的建立实施,使考评护士有了量化指标,引导广大护士向达标方向努力,有效促进人员素质提高,为评优评先提供可参考的有力依据。
Objective To explore mode for nurse management and enhance management efficiency. Methods The district-run hospitals in Luohu District, Shenzhen, designed assessment standard for checking nurses and established quantified assessment system for nurses based on the principles of equality, incentiveness and competitiveness during Jan. to Dec. 2005. The assessments over nurses' efficiency were subscribed into service quality, technique quality, work discipline, specialty exams, learning credit management, continuing education, improvement of professional title, publication of academic papers, nurse positions and work experience, appraisal of academic rewards, scientific research management and quality improvement. Results The positive instruction for assessment of nurse efficiency was formed. The quantified management propels the individual progress and advance in their career. The assessment has its weight pointed to enhancement of service, rise of individual ability but consideration of equality, and the posts with high risk, night shifts and tense labor. Conclusion The establishment and performance of assessment system for nurses with quantified indices can lead nurses to the direction to achievement the standard, promoting effectively the raise of their quality and providing concrete ground for reward and merit appraisal.
