摘要
通过对上海市某IT企业317名研发人员的调查发现,已婚已育子女员工的工作-家庭冲突显著高于单身员工;工作-家庭冲突显著高于家庭-工作冲突;在控制员工人口统计变量后,员工的工作-家庭冲突和家庭-工作冲突对工作满意度有负向影响,对离职倾向有正向影响;家庭-工作冲突负向影响组织承诺,而工作-家庭冲突对组织承诺的影响并不显著。
This paper analyzes the impact of Job Family Conflict on Job Satisfaction, Organizational Commitment, and Turnover Intention, by investigating 317 R&D employees in one of IT companies located in Shanghai. Results: (1) Employees married and with children significantly had higher Job Family Conflicts than single employees. (2) Family Conflict influenced by Job factors was much higher than the Job Conflict caused by Family factors. (3) After controlling demographic variables, Job Family Conflict has a negative impact on Job Satisfaction, but a positive impact on Turnover Intention. (4) Job Conflict impacted by Family was negatively correlated with Organizational Commitment, but no evidence supported correlation between Family Conflict and Organizational commitment.
