摘要
目的探索军队护理管理人才选拔、培养、使用新途径,以适应军队编制体制调整后军队护理学科发展的需要。方法对现有护理专业文职人员个人职业发展的需求进行问卷调查,并应用ACUMEN管理人员开发工具选拔可开发人员;依据医院护理人力资源发展规划,将所选人员列入"管理人员开发计划-文职人员部分;"将计划与个人面谈,达成一致后逐步实施。结果需求调查中希望在未来成为管理者的占63%;应用ACUMEN管理人员开发工具选拔可开发人员占现有文职人员总数的50%;所制定的开发计划经专家论证并与个人面谈后认为目标明确、可行性强。结论将文职人员纳入管理人员开发计划,不仅可实现个人目标与组织目标的协调发展,同时也能在一定程度上有效解决未来军队管理人才不足的问题。
Objective To explore new ways to select, cultivate and use military nursing management personnel so as to adapt to the need of military nursing development after the readjustment of military units. Methods The civilian nurses were surveyed as regards their needs for personal occupational development with a questionnaire and ACUMEN was used to select potential management talents and add them into "managers development plan - category of civilian managers". The plan was performed gradually after the civilian nurses were informed and agreed on it. Results 63% civilian nurses in investigation wished to become nursing managers. The managers selected by the management tool of ACUMEN accounted for 50% of total civilian nurses. The development plan were proved practical and clear in goals by expert panel and individual interview. Conclusion Bringing civilian personnel into "managers development plan" in military hospitals not only promotes the harmonious advances of individual and organization's goals, but also solves the problem of lacking of future military managing talents to a certain extent.
