摘要 目的研究儿科护士组织承诺特点,分析其相关因素,为采取措施提高儿科护士的组织承诺提供依据。方法选用组织承诺量表以及自设问卷对81名儿科护士进行调查。结果儿科护士组织承诺总分(75.56±12.48)分。感情承诺、规范承诺和继续承诺与其对护理职业、周围同事和领导的满意度,以及医护合作状况呈正相关(均P<0.05);感情承诺还与其对工作中的晋升发展和报酬的满意度呈正相关(均P<0.05);继续承诺还与其年龄和工作年限呈正相关(均P<0.05);不同学历、职称、婚姻状况、用工性质儿科护士组织承诺的各个维度评分比较,差异无显著性意义(均P>0.05)。结论医院管理者需采取有效的激励机制,营造以人为本的医院文化,施行柔性管理儿科护士的组织承诺为中等偏上水平,以促进儿科护理工作质量的提高和儿科护理队伍的稳定。 Objective To evaluate characteristics of the organizational commitment of pediatric nurses and analyze its related factors. Methods Organizational Commitment Questionnaire and Related Factors Checklist designed by the investigator were used to investigate 81 pediatric nurses, Results The score of organizational commitment of pediatric nurses was 75.56± 12.48. The three aspects of organizational commitment were all positively correlated to their satisfaction of nursing jobs, colleagues and managers, and the collaboration between doctors and nurses (P〈0. 05 for all). The emotional commitment was positively correlated to the satisfaction of promotion opportunities and pay (P〈0. 05 for both). The continuance commitment was related to age and seniority (P〈0.05 for all). However pediatric nurses' organizational commitment had no relation to their education, professional title, marital status and types of employment (P〉0. 05 for all). Condusion Hospital managers should pay more attention to the organizational commitment of pediatric nurses and make great efforts to enhance it in order to enhance the quality of pediatric nursing and stabilize the work team.
