The Influence of Job Characteristics and Social Support on Telecom Employees'Work-Family Conflict

摘要 目的:了解工作属性、社会支持对电信员工工作家庭冲突的影响。方法:对北京市某大型电信公司526名员工进行分层抽样问卷调查,采用多层次回归分析对数据进行分析。结果:在控制人口统计学变量后,工作要求对工作侵扰家庭有显著的正向影响(β=0.428,P<0.01),而工作决策幅度、上级支持、同事支持和家人/亲友支持则对其有显著的负向影响(β=-0.198、-0.136、-0.109、-0.103,P<0.05或0.01);工作决策幅度、上级支持、家人/亲友支持对家庭侵扰工作有显著的负向影响(β=-0.187、- 0.196、-0.145,P<0.01)。结论:通过适当降低工作要求,提高工作决策幅度,增加上级、同事、家人/亲友的社会支持能有效降低员工的工作家庭冲突。 Objective: To investigate the influences of job characteristics and social support on work family conflict. Methods: The survey data collected from 526 telecom employees in Beijing was analyzed with hierarchical regression analysis. Results: After controlling the demography variables, the standard regression coefficient of job demands on work-interference-with-family ( WIF ) was positive and significant ( β = 0. 428, P 〈 0. 01 ), while the regression coefficients of job decision latitude, supervisor support, coworker support and family member/friend support were negative and significant (β = -0. 198, -0. 136, -0. 109, -0. 103, P 〈0. 05, 0. 01 ) ; The standard regression coefficients of job decision latitude, supervisor support and family member/friend support on family-interference-with- work (FIW) were negative and significant ( β = -0. 187, -0. 196, -0. 1451 P 〈0.01 ) . Conclusions: It's possible to decrease the employees'work family conflict by decreasing job demands and improving job decision latitude, supervisor support, family member/friend support and coworker support.
