护理人员阶梯式培养与层级使用体系的建立与实施效果 被引量:13

摘要 目的探讨临床护理人员阶梯式培养与层级使用体系的建立对护理人员自我效能及护理服务质量的影响。方法将883名护理人员分为对照组(397名)和实验组(486名),对照组统一培养、统一使用,实验组按阶梯式培养与层级使用体系进行培养与使用,即建立护理人员培养组织,将护理人员临床成长过程设置为5个岗位,4个培养阶梯,明确各层级职责、培养方式、训练重点、考评与晋级要求,并严格控制培养的关键环节。比较两组人员自我效能感得分、基础护理质量评分、一级护理病人流程质量评分及病人满意度评分。结果实验组人员自我效能感得分与护理服务质量高于对照组,差异具有统计学意义(P<0 05)。结论建立层层递进的护理人员阶梯式培养与层级使用体系,做到学用结合,使岗位与人员相匹配,是提升护理人员自我效能感与护理服务质量的关键,有利于护理人才培养与护理队伍建设。 Objective To study the effect of ladder training and stratum use system on nurses' self - efficacy and the quality of nursing service. Methods The 883 nursing staff were divided into two groups. The routine training and use system was provided for the nursing staff in the control group (n = 397) ,while the ladder training and stratum use system was applied in the experimental group (n = 486) , that was to establish nurse development team, to set five post levels and four training ladders, to specify the responsibilities and duties, training mode, training contents, examination and promotion requirements of each level. Then,the nurses' self - efficacy, scores of basic nursing, scores of nursing for level - one patients and patients' satisfaction were compared between the two groups. Results The nurses' self - efficacy and quality of nursing were higher in experimental group than that of control group (P 〈 0.05). Conclusion The practice of ladder training and stratum use system for nursing staff can make the nursing staff more suitable for the posts,improve nurses' self - efficacy and the quality of nursing,and is beneficial for the training of nursing staff and the development of nurse team.
