基于组织承诺机制的服务业员工忠诚度研究 被引量:64

摘要 员工是企业生产的基础,在服务业中这一点尤为明显。如何管理好员工是服务企业需要修炼的一门重要艺术,而很多研究也证实保持员工忠诚与保持顾客忠诚同等重要。本文区别于其他从人力资源角度分析员工忠诚的文章,引入心理学中的组织承诺机制,并将员工忠诚区分为态度和行为忠诚,探讨员工信任、员工满意和组织承诺对服务员工忠诚度的递推影响作用。实证研究发现,员工满意、员工信任通过组织承诺影响员工态度忠诚,最终影响员工行为忠诚,这就告诉企业领导者在强调通过物质利益树立员工忠诚度的同时一定不能忽视员工心理状态对于忠诚度的影响作用,更要充分利用组织承诺的效能来降低员工流动率。
